I have a RW that has good defense qualities and want to change him to that.
What will happen when I do that? Will he lose some ability numbers, or just go
through a 'time' where he adjusts to the new position?

I'm not a hockey guy yet, but if it's like the other DEL Sports his abilities
won't change. There will be a brief position change penalty. Then the next
camp, he will develop with a defensman's focus.

My understanding is that position changes in hockey work just as they do in the
other DEL sims, just as AJ says. There are no attribute changes, other than
the occasional change in Tr. The penalty lasts a few games. Also note that
you can play players out of position with minimal penalty in some instances
(power play, 4-man, penalty kill) as mentioned in the help pages.
Dunno if players develop differently at the different positions in hockey
though (everyone has to pass/handle the puck, everyone has to skate, everyone
has to check, etc.).
